The Role of Skill Testing and Competency Mapping in Hiring Global Talent
The hiring of qualified staff is critical for multinational companies, and skill evaluation (also known as competency mapping) are the major resource for ensuring that the right employees are quickly and safely identified for hiring by the right company. The DBS Group utilises these resources on a daily basis. We have been in Russia Industries for decades and have hired over 2,500 people with 93% retention rates.
Every new employee's skill set is tested in a facility approved in their home country prior to travelling to their new job. This also decreases risks and helps to ensure the best possible match with the new employer. Our clients have trusted the DBS Group for many reasons, with our performance being the strongest. Skill evaluations give employers insight into the candidate's true ability, and competency mapping helps to match the employee to the appropriate employer.
Why Skill Testing Is Important for Hiring Globally
Hiring candidates from countries around the world can be a risky proposition. Some candidates may be very qualified on paper, but not deliver when they begin their employment. Skill evaluations supply an answer to this risk and provide the information needed by DBS Group to evaluate a candidate's ability, not just their reported skills.
Reducing Hiring Risks
Making an incorrect hiring choice can be very costly. For example, one unqualified welder can cause a delay of weeks for a large oil rig project, while one unqualified coder can slow down digital projects. Therefore, the DBS Group tests each worker for skills such as welding, coding, and crane operation prior to obtaining a visa.
Last year, it was found that 25% of candidates who looked good on paper were unable to pass the skill assessments performed at the DBS Group test centre. This helped to save clients hundreds of thousands of dollars due to employee turnover. According Ms. Ruby Mazumdar, Regional Director at DBS Group. (15+ years) “Skill tests cut failure 80%."
Ensuring Job Readiness
The worker must be ready to begin immediately. There is no time for basic training on important sites. Skill testing confirms readiness for the worker. All tests provided by DBS Group have been designed to specifically match the needs of each position. Examples: Oil rig worker test safety messages in Russian - "Стоп! Опасно!”. The construction worker welds under cold conditions. Our tests are done using actual tools and can last anywhere from two to four hours.
More than 90% of those tested are ready on the first day of employment. A worker who was not tested will take several months to be ready to work. This quick start allows our clients to receive a return on their investment in a short period of time. The DBS Group guarantees that all employable workers are job-ready from day one.
Competency Mapping Explained
Competency mapping is the process of identifying the actual job requirements for a specific position. All the skills, knowledge, and behaviours needed for each position are outlined in the mapping. The DBS Group performs competency mapping on each position before hiring to find the best fit for the job.
Matching Skills to Roles
Each job has unique requirements based on that position. For example, an oil rig job requires safety skills, and a construction job requires speed. Competency mapping identifies the many requirements for each position.
At DBS Group, we work with clients to identify their specific needs. We ask the client, "What is it that makes your top welder?" We then identify 10 - 15 different skills related to that position. We then assess each candidate against those skills. An Indian welder may be tested on how to join a pipe safely and work as part of a team.
Competency mapping reduces the chances of misfit workers by 70 %. One client said, "Your crane operator was familiar with our lift patterns on the first day." Competency mapping allows us to ensure that every worker is a perfect fit for their position
Performance-Based Hiring
The pattern of an individual’s previous performance will help determine their success in the future. Competency mapping gives workers scores based on their performance in “real” settings and not just what is written on a piece of paper. At DBS Group, we hire based on proven performance rather than what an individual says they are capable of doing.
DBS Group scores workers on their welding quality, speed, and safety; the scores range from 1 to 5. The workers with the highest scores are hired; average-scoring workers are not hired. This has enabled us to achieve 93% retention of our workers.
Clients see the difference. One oil company said, "Your workers are faster than local workers." Performance-based hiring from DBS Group leads to steady results.
How DBS Group Uses Trade Test Centres
The DBS Group has developed trade test centres in different cities of india like Delhi, Mumbai, etc. All of the centres are real-world workshops (not classrooms). The types of machinery and tools that are used in the test centres are the same as those that will be used once the worker commences the job in Russia.
Practical Tests
The practical tests that are administered at the DBS Group trade test centres are replicas of what the successful worker will be required to do in Russia. A welder will connect a piping system, and the crane operator will lift a load of five tons, all practical skills (not learned from books).
The trade test centres have more than 50 stations available for testing various types of workers, such as welding, crane operators, and coders. Every worker’s performance will be observed and evaluated by a Russian supervisor, which is why our pass rate is only 65%, we are trying to locate the best possible workers for every position.
Standardized Evaluation
Evaluating individuals against a single standard allows for a fair evaluation. Testing in the welding industry (40% quality, 30% speed, and 30% safety) uses the same grading criteria as testing in the coding industry (50% bug fixes, 30% clean coding, and 20% time). As a result, a consistent grading system is utilised.
DBS Group maintains all scores in a database. Successful candidates (20% of all scored candidates) are offered continued priority by their clients. The standardisation gave rise to the successful placement of 2,500 people as a direct result of DBS Group's testing methodology.
DBS Group’s Success with Testing
The introduction of skill assessment and competency mapping has greatly improved the hiring process for DBS Group. The company's 60% retention rate has increased to a 93% retention rate since implementing the testing process. This translates to lower training costs for the client and equal opportunities for employees.
A client from the oil industry had a requirement to recruit 120 employees for oil rigs. Following the testing of 300 candidates, the top 120 were hired with no workplace safety incidents during their first year of employment. A construction client hired 150 candidates for crane operator/welder positions based on testing. All employees met all project deadlines.
The testing data demonstrate the value of testing; 40% of untested candidates are terminated in a short period of time (turnover); 7% of tested candidates are terminated in a short period of time. Clients receive 25% more output as a result of employing tested candidates at a faster rate. Investing in testing by DBS Group provides a strong return on investment.
